Beer Wars Essay
Beer Wars is a documentary film directed and produced by Anat Baron and released in April of 2009. It focuses on the struggle between the dominating corporate businesses of Anheuser-Busch, Miller Brewing Company, Coors Brewing Company, and the smaller independent businesses of ââ¬Å"craft beersâ⬠such as Dogfish Head Brewery, The Boston Beer Company, and The New Belgium Brewing Company. The film covers many aspects of the beer ââ¬Å"warsâ⬠between the companies such as competitive advertising, product quality, price, distribution, and government regulations. Because of the enormous status and power of the big three, the ability to advertise and market their wares is significantly easier than for most other breweries. From being able to hire top dollar marketing experts to running multimillion dollar commercials during the Super Bowl, they dominate the beer advertising market. With their lack of ability to buy ââ¬Å"shelf spaceâ⬠, smaller companies are often pushed out of the way and driven to less marketable places in the aisles of stores nationwide. Rhonda Kallman, owner of The New Century Brewing company, known for its craft beer ââ¬Å"Moonshotâ⬠, talked about how she often would put up a poster advertising her beer one day only to find it replaced by a competitorââ¬â¢s poster the next day. This is a glimpse at the competitiveness that small breweries face day to day. Today, The New Century Brewing company is currently shut down due to the FDAââ¬â¢s banning of caffeinated beers; Moonshot fell victim to this regulatory axe. This is what happens when the bread and butter of your company can no longer be produced. The fall of Kallmanââ¬â¢s company, however, is just another tragic story in the long history of beer manufactures. By the late 70ââ¬Ës and early 80ââ¬Ës, many people turned towards homebrewing to meet their taste needs because of the bland taste of the larger breweries products. Charlie Papazian was one of those people. A nuclear engineer at the University of Virginia, he started experimenting with homebrewing soon after it was legalized in 1978. His main focus was quality and diversity when out of his house he started the American Homebrewers Association; now a nationwide association of over 36,000 members with itââ¬â¢s own magazine. While giving a tour of his prized collection he made sure to point out that what he cared about most was ââ¬Å"Quality. Not necessarily quantity, but quality. â⬠Papazian was not the only one who desired quality over quantity. Samuel Calagione was yet another man focused on quality. In 1995 he founded the company Dogfish Head Brewery naming it after Dogfish Head, Maine where he spent summers as a child growing up. Starting out as a fledgling company in Delaware, and growing by nearly 400% between 2003 and 2006, it now is one of the most successful craft breweries in the U. S. A. The film went into great detail on the various struggles that small breweries went through. From the competitive advertising to the rules and regulations of the trade, small breweries are faced with many challenges day to day. After the Prohibition in the 1930ââ¬â¢s, a three-tier system was set up by many states in order to control the flow of alcohol from producer to consumer. However, this proved to be often times a problem for fledgling companies with little buying power. In order to get their beers out there and known, they must go through a wholesaler distributer first. The problem though is that often times the wholesalers favor the Big Three or other large companies because of their buying power. When it came down to having to choose whether to ship a Coors Light or a Moonshot, often times the well known brand would be chosen not only for itââ¬â¢s popularity but also because of the pay that the larger companies could give for their favor over others. Kallman learned that shelf space is yet another difficulty faced by the craft beer companies. If youââ¬â¢re most seen, youââ¬â¢re most bought and the Big Three knew this. Another difficulty faced is the temptation to sell out to the big companies. Over the years, Anheuser-Busch, Miller, and Coors all have been buying up the little companies as soon as they showed promise; all in order to try to get a bigger piece of the pie that is market share. If they couldnââ¬â¢t buy you, they would try to destroy you. So in conclusion, Beer Wars is one of the first documentary films to go into great detail on the battle for survival and power between the various beer companies of America; showing the struggles of the craft breweries against the big companies and the fight for power among the larger companies and their major competitors. Bent, Orr and Baker (2002) claim that if national leaders explained the importance of developing a sustainable energy policy, and pushed hard for one, the people would follow their leadership. Most people are keenly aware of the urgent energy challenges and are prepared to make sacrifices to ensure that the world has an adequate, secure, sustainable, and affordable energy supply. Secondly, every country should be dedicated to produce a new energy system to develop the new technology and reduce the cost of nuclear power. A fully implementation of this system would stop the use of fossil fuels and launch an entirely new energy infrastructure. An economist, Joseph Schumpeter makes convincing arguments that new products and innovation are the driving force of an expanding economy (Robert, 1992). The universities which are equipped with high quality research offices should set the specialized field to appeal for more talents who design to be nuclear experts. The educational policy will advance the development of the top technology. The third point, increasing funds for scientific research to improve the use of nuclear power and technology is another important policy to support the reasonable use of nuclear power. Laurence (2002) maintains that ââ¬ËHomo Technologist must implement the energy system that utilizes no fossil fuels. An energy system based on renewable energy and fusion reactors has been proposed.ââ¬â¢ Governments should establish special funds to support this scientific research. In addition, the public should be educated in how to use energy more effectively, because it is important to bear in mind that making the nuclear power become the focal point in the area of energy utilization in the future is an essential work for all the world. In conclusion, facing the environmental concerns and energy shortage, seeking available alternatives to replace the conventional energy sources becomes an urgent matter at the present time. There are several energy resources that are renewable. People have to find long-term alternatives to substitute fossil fuels to overcome the new energy challenges. Thus, nuclear power is going to become a new energy which has comparatively more powerful energy and higher efficiency. However, the use of nuclear power has some flaws. As mentioned in the former part, it always goes with the higher costs, potential risks and desires for highly advanced technology. Facing these problems, scientists are drawing some strong points to offset its own weakness, devoting themselves to developing the nuclear technology. Besides enhancing the use of nuclear energy security, the governments are also required to increase the funds to support the scientific research for making nuclear power more effective, safer and more economical to serve humanity.

Adair suggests that the test of an effective team is: ââ¬Å"whether its members can work as a team while they are apart, contributing to a sequence of activities rather than to a common task, which requires their presence in one place and at one time. â⬠Below is a discussion of some of the major factors that create a difference between winning and losing management teams . Management teams are usually formed by a sponsor who recognizes that reaching an organizational goal will require a group of individuals working together to provide the leadership necessary to move a company, division or unit towards the organizationââ¬â¢s goals. It is the sponsorââ¬â¢s responsibility to create a ââ¬Ëcharterââ¬â¢ that establishes the management team and its primary focus. In addition, the sponsor establishes specific goals the team is to accomplish. The sponsor will also select the team leader and gain his or her commitment to lead the leadership team in defining and carrying out the needed actions. Lack of will or proper direction by the sponsor ( e. g board of directors in a company) can lead to team failure. These include physical factors such as working proximity, plant or office layout. In general, close proximity aids group identity and loyalty, and distance reduces them. Other environmental issues include the traditions of the organisation under which the management team operates, and leadership styles. Formal organisations tend to adopt formal group practices. Autocratic leadership styles prefer group activities to be directed. Small groups tend to be more cohesive than larger groups; small groups tend to encourage full participation; large groups contain greater diversity of talent. A shared understanding of the management teamââ¬â¢s stakeholders, their expectations of the team, and the values the team embraces is essential to create the focus needed as the management team members plan and execute the actions necessary to achieve the teamââ¬â¢s goals. Specific, measurable, achievable, realistic and time-bound goals should be established by the teamââ¬â¢s sponsor and then broken into sub-goals by the management team. Without SMART goals, the team will lack the milestones necessary to drive action. Team leadership is the most critical success factor for the performance management team. A leader with strong performance management skills and the ability to develop others virtually guarantees a successful performance initiative. Every management team needs a leader who focuses the members of the team on the mission, purpose, and goals of the team. This individual must be committed to the teamââ¬â¢s results and must be willing to be held accountable by the teamââ¬â¢s sponsor and other stakeholders, for leading the team through processes that insure the teamââ¬â¢s goals are reached. The team leader must engage each team member in the processes of the team and build a platform of mutual trust that leads to open debate, collaboration, individual commitment, and personal accountability. The most important element of successful team work is the establishment of a platform of mutual trust that enables the management team to engage in open debate and decision making that leads to commitments to action by individual members of the team. Building this trust requires an openness that allows team members to know and understand the beliefs and behaviors of all members of the team so that team actions can be structured to take advantage of each memberââ¬â¢s uniqueness and talents. Behavioral and values assessments are powerful tools in developing an understanding how each member of the management team views themselves and responds to others in the team. An effective management team will have team members who are actively engaged in the work and focus of the team. This will require that each team member emotionally commits to actively and openly participate in the teamââ¬â¢s processes in the pursuit of the teamââ¬â¢s goals. The team member must willingly commit to carry out action plans to complete individual actions necessary for the team to reach their team goals. The team member must be dependable and carry the full weight of personal responsibility to complete their individual commitments by the date committed to. Engaged team members enthusiastically support each other and add value to other team members. They prepare for team processes and choose to engage others in a positive manner to find solutions to issues and challenges they individually or as a team face. They constantly seek to improve themselves for the benefit of the team and never, never, never quit. The Apollo Syndrome is a phenomenon that having too many people with a high mental abilities grouped together to solve a problem is, in many instances, detrimental to the teamwork process. Team members spend much of their time trying to persuade the team to adopt their own views as well as figuring out ways to point out weaknesses in the rest of the teamââ¬â¢s ideas. They have difficulty reaching consensus in decisions and are focused on their own work, paying little attention to what their fellow team members agree doing. Occasionally the team will pick up on the fact they are having problems, but will then overcompensate to avoid confrontation. This leads to even more problems in making sound decisions. A knowledgeable team, skilled at group working, and with a wider range of talents is much more likely to succeed than an inexperienced group with a narrow range of talents. The work of a management team is carried out by individual members of the team. When a team has developed a plan of actions that are necessary to achieve their goals or overcome barriers, individual members must commit to carrying out specific actions which in many cases will include actions by the individual teams they in turn lead. The management teamââ¬â¢s collaborative processes must include steps to: * Define individual actions, * Gain the commitments by individual team members to complete the actions, * Document due dates, and * Establish status reporting processes. Team goals will usually not be realized until individual commitments are completed. Management team members must embrace a discipline to complete their commitments as scheduled. They must agree to hold each other personally accountable for completing, as scheduled, the commitments each person has made to the team. Each management team member must continuously report the status of their open commitments to the team so that barriers to completion can be identified early in order to permit the management team leader and other team members the opportunity to deal with the issues before overall deadlines are impacted. 12. Identification and Removal of Barriers Barriers to team and individual progress will occur in every management team effort and must be dealt with quickly to continue progress towards the teamââ¬â¢s goals. The team leader must continuously monitor the status of each individualââ¬â¢s commitments and initiate barrier removal processes where appropriate. Team-based processes for developing action plans to overcome barriers impacting individual commitments should be instilled as a part of the teamââ¬â¢s culture. The ability for a management team to clearly state itââ¬â¢s goals and objectives and gain buy-in among the people they lead ( e. g. employees )along with a synergistic team that can carry out their responsibilities is vital to performance success. The vision and/or mission of the team must be accepted by all the team members and critical goals viewed as the collective responsibility of the team. If a return to profitability is a critical goal of an executive team, priorities and time commitments must be pulled from elsewhere. Focusing on results that in any way does not support the critical goal(s) of the team will lead to team failure. While a skilled management team can improve performance with very little tools and only an effective approach, with proper technology to support the teamââ¬â¢s needs, and the proper data to drive decision making, there is almost no limit to the improvements an organization will yield. Innovating is a key aspect of teamwork and involves challenging the way things are currently being done. Technology is changing so quickly that the way you are currently performing tasks may no longer be the best way. If you are not up-to-date in your practices, your cost structure may be too high or you may no longer be delivering competitive service. Innovating is essential for all work teams. There are always better ways of doing things if you only take time to discover them. To obtain the resources ââ¬â people, money, and equipment ââ¬â to carry out your work, you have to ââ¬Ësellââ¬â¢ what you are doing to other people. Resources to implement new ideas will only be given if your team can persuade and influence people higher in the organization. Promoting to customers or clients both inside or outside the organization is also important if you are to continually deliver what people want. Many ideas donââ¬â¢t see the light of day because they are impractical. The Developing activity ensures that your ideas are molded and shaped to meet the needs of your customers, clients, or users. It involves listening to their needs and incorporating these in your plans. Developing will ensure that what you are trying to do is possible, given the resource constraints of your organization. Regular checks on work activities are essential to ensure that mistakes are not made. Quality audits of your products or services will ensure that your customers or clients will remain satisfied. Inspecting also covers the financial aspect of work in your team, as well as the security aspects, the safety aspects and the legal aspects. All management teams need to uphold standards and maintain effective work processes. Your car will fail if it does not have its regular service. Teams can fail too, if the team processes are not regularly checked and maintained. Maintaining ensures that quality standards are upheld and that regular reviews of team effectiveness take place. As I is Chinese born and my culture, language and traces are completely different from Americans. Though, this is a secondary problem but still this problem is also contributing in my tensions. But now as time passes, my father has contributed a lot in supporting my education, not only thi s he also realized my family that I ma on the right path. As time passes, my family when seek positive enhancements and augmentations in my personality, and when they see people respecting me as I am highly educated, they are no more criticizing my education and my stay in USA. Moreover, as I pass different levels of my education I get better jobs that support my education in better way. Though different problem aris... This cultural difference becomes a great hurdle in my social life. This enables me to restrict within a small social group who also belong to Chinese culture. But still face problem in finding such friends and groups who have Chinese culture and this pressurize me to get involve in this new culture so that life in the future become easy. Though, I accept this culture because I was compel to accept this to make the life easier in future but still I accept those things from this culture which my tradition can allow. Later on with time, when the American culture fully exposed to me, I do not accept the culture fully as I know that I have to return to my country after completing my job. But to make the journey of my education in America easy, I accept the culture of America and try with time to accept different things and this directly affect my socialization. The more I become social, the more I interact people, the more I learn from them. I have joined a student campaign that helps the other students who arrived from different culture, this campaign or organization actually help such students in their initial stages. Leading such campaign was not a problem for me as I already face all such problems and know that how I have to handle them. Therefore, I have introduces different small programs within the campaign that directly help those who are new to USA and arrived for their further studies. My leadership qualities remain my strength as I know that how I have to agree and realized my co-follows for such programs.
